Targeting the Right Job Candidates

by Coach Frank Bonnin

When businesses advertise and market to customers, they target a specific audience. The more specific they can get, the more likely it is that they will reach their target audience. However, when people advertise a job opening and want to find the best job candidates, they can sometimes revert back to the best practices of the 1990’s. To find the best job candidates back then, you simply wrote a 3-sentence classified ad. The shorter the ad the better because it was cheaper in the newspaper. And is that how you find the best job candidates and best employees? NO! That’s not how you find them.

To find the best job candidates and ultimately the best employees for your team, treat the job advertising like you do when you are targeting clients or customers for your business. Identify who you are looking for and be very specific about your target audience.

Find the best job candidates

One method to help find the best job candidates is to use personality profiling such as DISC personality assessments.  The DISC personality profile is a system designed by the American Psychologist Dr. William Moulton Marsden. It places people into one of four different personality types; D – Dominant, I – Influential, S – Steady and C – Compliant.

The DISC personality profile is an accurate personality analysis that can be used to predict the behavior of individuals when they work on their own and with others. It can help you to place the right person in your business, working in an environment that suits both you and them. Each of the personality types is good at certain types of jobs, but not so good at others.

When you have a job opening, take time to identify the personality that will best fit with the role and tasks of that job. For instance, if you are looking for a salesperson, you are not going to want an introverted ‘S’ who prefers to sit in the corner working by themselves. If you want a salesperson, you want an extroverted person who likes talking to people, such as the outgoing ‘I’. Therefore, in the ad you run, you want to use words that resonate with the personality type you are looking for. So, if you are looking for an influencer who likes to be out there meeting people, selling and talking a lot, your job ad should reference these things. For instance…

Targeting the Right Job Candidates

“Do you really enjoy meeting and talking with new people? If you like that, then you should talk to us because we have the right job for you!”

“Do you want to sell a product with integrity? In our company integrity comes first.”

Put thought into what words will attract the best job candidate’s attention and resonate with their personality. This will help your ads to be more successful and will help you find the best employees.

In Utah there are so many job postings and not enough people to fill them.  Our unemployment rate is so very low here and so it is difficult to figure out how to recruit employees and find that talent you need.

One thing Brad Sugars, founder of ActionCOACH, always teaches is that you need to recruit with your company’s culture, mission, and vision when you are trying to find people, especially if you’re using postings on job sites.  A lot of people want to list only the requirements of the job, but you’ll attract a better pool of applicants if you talk about the culture, vision, and mission of your company.  That way you attract people who will fit into the culture that you currently have or that you’re trying to cultivate.  Then you run a lower risk of losing that talent.

How to recruit employees

You spend so much time, energy, and resources training someone in the tasks of a job and if they don’t fit into your culture, then you’ll ultimately end up starting all over.  It’s a big expense so keep that in mind when you recruit.  Really leverage your culture.  Maybe you need to ask yourself, “Is my culture defined?  What kind of culture am I cultivating?”  Poll your current team and ask what’s important to them.  Ask what they believe the culture is.  By looking closely at your culture before you start recruiting, you may save yourself time, energy, and resources.

I have a lot of passion around Team.  Principles of team, team building, and leadership.  A lot of that comes from my military background.  Leadership and cohesive unity are so very important.  I have spent a lot of time in extensive team training.  Whether with logistics or Military Competitions, team aspects are very important in the military.

What I really like about ActionCOACH is they take a lot of these team building principles and apply them to business.  Team and Leadership are just as important in business for success.

Team building

One of my favorite team building concepts from ActionCOACH is the Point of Power.  You may wonder what’s the Point of Power?  We like to utilize it when we talk Team aspect and team building.  Because it’s really all about taking accountability, responsibility, and ownership if you want the power to correct problems.

How many of you know people who constantly use blame, excuses, or they’re in denial that there’s even a problem?  These are ways that we describe being below the point of power.  And we use the acronym B.E.D. on purpose because we say these people are in bed letting opportunities pass them by in life.  If you’re constantly using excuses, you’re trying to pull yourself out of that problem, but you are powerless, right?  You aren’t able to make corrections.

Being part of a team and to be successful, all members, especially the leader, must be above the Point of Power.  We use the acronym O.A.R. (ownership / accountability / responsibility).  You have an ability or power to correct the ship.  If there are problems and everyone on the team is above the Point of Power you are making an effort to make the corrections and be successful.

Another important concept we utilize happens to be one of ActionCOACH’s Fourteen Points of culture.  It is something that a lot of teams and business owners overlook.  That’s FUN!  At ActionCOACH we believe for businesses to have successful teams, they must instill a culture of FUN.  This contributes to successful team building.  People need to enjoy being part of the team or doing the tasks that they responsible for.  If you can incorporate fun into your team dynamics and into your culture this will help you find success.

Another concept is the acronym T.E.A.M.  We say that it stands for Together Everyone Achieves More.  What’s important about this is that team dynamics can really have synergy if everyone understands what their responsibility is, what their role is.  And we refer to KPI’s (Key Performance Indicators) for team members.  When everyone works together, the team achieve more.  Think about that.  In your teams as a leader, have you communicated well enough the expectations, priorities, and everyone’s role?

Brad Sugars, founder of ActionCOACH, recommends an exercise where the business owner and each team member independently writes down their 10 most important priorities to focus on.  He says that you will be amazed at how rare it is that any two lists are the same.  The business owner may think these top 10 things are the most important for the team to work on / focus on and assume everyone knows it.  Communication isn’t always the best.

I challenge all of you to do the same.  If you feel like you do not have priorities all set, do this exercise along with your team.  Compare the lists and see how close you are.  Ensuring that everyone is on the same page, focused on the same goals and priorities, will promote team building and support a successful business.
